Almost everything on this list happens before you read an application. Criteria agreed in advance, scoring written down, questions drafted, a panel that includes someone outside the hiring manager's line.
The single most effective item is the first: an essential requirements list short enough that you could justify rejecting a strong candidate over each one.

- How do you shortlist candidates fairly?
- Agree and write down the criteria before opening any application, screen every application against them, screen without names and photographs where your system allows it, record rejection reasons, and review the shortlist for whether the criteria excluded whole groups without cause.
- What is a structured interview?
- The same questions, in the same order, for every candidate, scored against agreed criteria. It is consistently the strongest predictor of job performance among common selection methods, and it is close to free to adopt.
- Should employment gaps disqualify a candidate?
- No. A gap is a question to ask, not a reason to reject. Caring responsibilities, illness, study and the aftermath of a layoff all produce gaps, and screening them out removes good candidates for no signal.
